組織生活是人類生存的主要特質,而組織能否達到有效溝通,端視上司與部屬間的關係品質良窳。然而,上下司關係必須考量更廣的社會脈絡因素。尤其全球化浪潮方興未艾,跨國企業紛紛興起,本研究試圖探討跨文化差異對於組織上下司溝通策略的影響?希冀提供未來組織多元文化融合過程之建議。
本研究選取兩家本土及外(美)商金融業,經由深度訪談發現:上下司「關係品質」會影響溝通策略,亦即關係品質愈佳,愈傾向採取積極、開放的溝通模式。然而,由於東、西方「跨文化」殊異,儘管上下司關係品質或有差別,本土公司仍傾向採取以和為貴的禮貌策略,外(美)商公司則希望員工據理力爭、無須顧慮情面,而跨文化也造成兩者間在稱謂、權力距離以及企業理念的差異。此外,研究也發現,「職業特性」也會影響溝通模式:由於金融業科層體制明顯、強調效率優先,因此,無論本土或外商,關係品質好或壞,皆傾向採取「直接」的溝通方式,以免延宕時程、釀成大禍。
英文摘要
Human life is mainly about organization communication, especially the effectiveness of organization communication is greatly influenced the quality of superior-subordinate relations. Nowadays, international companies emerge under the trend of globalization. Hence, this study intends to investigate how cultural differences affect the communication strategy between superior and subordinate in an organization.
By means of intensive interview with one local and foreign(USA) finance company, the finding is the "relation quality" of superior-subordinate does affect communication strategy—better relations, more liberal and positive strategy. When local company is likely to believe in pacifism, in terms of cultural differences, foreign one chooses rationalism. Also, three phenomenon—occupation title, power distance and company ides—all reflect cultural variances. Due to the hierarchy structure and effectiveness first idea in finance company, what ’s more, both companies take direct communication to make sure the efficiency. This study concludes that occupation character can influence communication strategy as well.
